摘要与影响
Job burnout among librarians undermines individual well-being, service quality, and the public image of libraries. Building on Cognitive appraisal theory of stress and the challenge-hindrance stressor framework, this study examines whether librarians’ cognitive appraisal of stress explains how different stressor types relate to burnout. Survey data were collected from librarians in China (N = 194) using validated measures of challenge stressors, hindrance stressors, stress appraisal (challenge appraisal and hindrance appraisal), and burnout (emotional exhaustion, depersonalization, diminished personal accomplishment). Structural equation modeling (SEM) and bootstrapped mediation tests show that: (1) librarians experience both challenge and hindrance stressors, and stressor type relates differently to burnout dimensions; (2) hindrance stressors exhibit stronger and more consistently adverse associations with burnout than challenge stressors; and (3) stress appraisal significantly mediates the relationship between stressors and burnout, with negative (hindrance) appraisal generally transmitting stressor effects more robustly. These findings indicate that reducing bureaucratic and ambiguous demands (hindrance stressors) and improving appraisal-related resources may be more effective than broadly “reducing workload” alone.
